A lot of 308 owners have confirmed that after using the Redline 75/90 NS gear oil, their grinding has disappear specially when shifting from 1st to 2nd and/or 3rd to 2nd even when the engine is still cold. This might be the cheapest and easiest way to go before anything else. I know I'm switching to Redline.

If you do drain your gear oil, examine the oil carefully for particles and what color they are, this will preety much determine if it's the metal gear or synchros.
